Effects of Trainee Characteristics on Training Effectiveness

The Study: This study examined the influence of six individual characteristics (conscientiousness, self-efficacy, motivation to learn, learning and performance goal orientation, and instrumentality) and one work environment factor (training transfer climate) on training effectiveness. Data were collected from 130 industrial employees and analyzed through both final training grades and supervisor performance evaluations.


Main Findings: Motivation to learn and self-efficacy were the strongest predictors of both training grades and on-the-job application. Conscientiousness predicted supervisor evaluation but not exam scores. Learning goal orientation had a positive effect, while performance goal orientation had a negative effect on supervisor evaluation. Transfer climate and instrumentality had no direct effect but influenced outcomes indirectly via motivation to learn.


Practical Implications: Training success can be enhanced by strengthening learners’ motivation and self-efficacy. Creating a supportive transfer climate also amplifies learning impact. Organizations can use these insights to design more effective training strategies tailored to learner profiles.
